Even though company does have general business strategic plan the human resource part leaf out from the strategic plan. Even though company has a human resource department it is lack the leadership since there is no manager to lead the specific department and the functions are under the GM Finance and Administration of the company. The HR part is considered as an administrative work within the organisation this has led to the exclusion of the strategic human resource out of the general strategic plan. Limited Resource for Training The company provide only few training workshop for the year and the budgeted allocation are very limited for these training programs. So the challenge for the mangers is to allocate these funds accordingly and select right training programs and right kind of employees for the selected program. Managing the diverse work force The company is currently has for work force of 83 people and has round 35 basic skilled workers and around 48 employees who work as clerks, executives, assistant managers and senior managers level. And all of these employees are from various ethnic groups and various religions. The main task managers face is managing the basic skilled workers since their educational level are low and they only could perform one specific duty and rotating them according to the requirement of the organisation is a huge challenge. The new employees must get the details relating to the working hours, the daily routine, the safety measures and regulations etc from some experience employee working in the department. Limited Allocations For The Training Programs The company runs very few training programs for the year and handful of employees are selected for those programs due to limited fund allocation for the training. No Proper Evaluation Process After a training and development program there is no proper evaluation from the management or HR department weather these program will enhance the employees abilities and capabilities when preforming their duties. The United States has always been an open country with its kindness in welcoming people of other nations into it. The population of the United States is growing notably because of the migration from the rest of the world. This writer lives in Richmond, a city in the state of Virginia, a multicultural city that is heavily populated. The presence of such a population density increases the awareness of health care professionals in their ability to be receptive to other cultures. Heritage or culture is the nonphysical, inherited traits we possess and includes practice, religious beliefs, traditions, language, geographical origin, skills, and knowledge passed down through generations. Heritage assessment is an important tool in identifying and evaluating the health care needs of a person and can also be used to identify one’s behavior towards the health care system and the provider. To be professionally competent, it’s essential to know one’s own heritage prior to learning the society’s heritage. The writer is an Asian American, a native of India, coming from an extended family with 8 members. In the writer’s family, parents are the decision makers on all important matters including health. The particular society to which the writer belongs holds certain beliefs such as disease is caused by God Karma. Karma is the belief that what one did in the past can have a positive or negative impact on his or her life in the future, respective to one’s action in the past. This leads the patient into believing that his or her sickness is a result of Karma. Traditional treatments known as Homeopathy and Ayurveda are the treatment modalities people use to support, maintain, and regain health. Meditations and other prayers, hot and cold applications, medicinal water, and the use of a variety of herbs are included in this particular type of treatment. Ayurveda medicine is a preventive system that tries to comprehend a problem by looking at it as a whole. The doctors that practice this try to find the underlying cause of the illness, which may not always be found within the body. Thus it is believed that the underlying cause must be dealt with in order to permanently cure the illness. Avoiding certain kinds of foods and fasting regularly are necessary measures in preventing illness. Massaging with oil in combination with hot or cold fomentation is an important method of treatment for acute or chronic pain. Other two different modalities of treatments are Homeopathy and Acupuncture. Breaking these traditions is considered to be highly disrespectful in this culture. The writer chose to assess Hispanic Americans as the second ethnic group. This is a rapidly growing community in America because of their increased immigration rate and population growth. The major obstacle for this community is getting familiarized with an entirely new and different language (Gracias 2001). The family which writer interviewed was from Puerto Rico and had settled in the United States more than 40 years ago. The two major concerns of this community are their family and religion while health promotion and prevention are not given much attention. They believe that sickness is a punishment of God resulting from one’s conduct and that illness can be forgone through prayers and gifts to God. When they are sick with an illness, they approach herbal practitioners for the necessary treatment and advice. Using garlic to treat hypertension and eucalyptus oil and leaves to treat respiratory problems are two examples of their herbal therapy (M, Victor, Personal communication, February 23, 2011). They are more prone to chronic diseases like diabetes, hypertension, and other cardiovascular conditions because of the malnutrition that results from low-end jobs that provide no medical coverage which makes it harder for them to have health care follow ups (Edelman Mandel, 2006). The African Americans are the third ethnic group that the writer chose for heritage assessment. Their family is very encouraging and relatively large. The oldest woman of their family is usually the decision maker regarding the welfare and health of the family. She is the one who usually determines whether to go for treatment or not while having issues with health for her family members. During the interview of a Jamaican family who settled in the United States about 20 years ago, the writer understood that there is a huge connection between religion and treatment in their culture. The interviewed family had four members including that parents who are in their early forties and are health care professionals. They have two kids aged 8 and 12, who are going to school. They live close to their maternal grandparents which allows them to have a safe babysitting option for their children. The grandparents, who take care of the kids most of the time, believe that diseases in the family are due to the failure of the supernatural power. The grandmother, Miranda, aged 74 has diabetes and high cholesterol but follows only a treatment of a good diet and heartfelt prayers because she believes that it’s her fate to have these health problems. They practice Christianity, believe firmly in God, and incorporate prayers along with traditional preventive measures to protect themselves from sickness. She also thinks that the techniques of spiritual healers along with her prayers will be a remedy for her illness. She takes massage therapy combined with hot or cold fomentation, wears amulets, and uses herbs, roots, and oils as a part of her treatment. Certain people in her community still have a variety of superstitions like placing a knife below the bed of a woman giving birth helps cutting down the labor pain ( B. Lewis,personal communication,February 22,2011) The writer was able to identify quite a few similarities among the three ethnic groups such as looking towards God and seeking the help of herbal treatments to remedy their illness instead of going to the doctor. Hot and cold applications are also used by these three cultural groups. Ayurveda and Homeopathy are special treatments for Indian Americans while spiritualists and faith healers have a great influence on the African Americans and Hispanic Americans take the advice from herbal practitioners. The writer identified that personal beliefs and traditional practices have great influences on health promotion and prevention in all these three heritages. The writer’s own family believes that there should be better preventive measures available to promote health and prevent illness. Also, if a situation that requires urgent medical help arises, it needs to be addressed immediately and referred to hospitals since traditional and home remedies may cause irreversible damages in these situations. Health profession is a special vocation that takes care of human lives. Individuals, families, communities, and the nation itself are responsible for the promotion of health and prevention of illness. Being respectful and sensitive toward people from a variety of cultural and linguistic backgrounds is essential to delivering quality care. A culturally competent and knowledgeable nurse is an asset for the health care facility and the community. When a patient is cared in a more culturally competent way, the patient feels more comfortable and finds the interest to take an active role in his or her care. This phenomenon can be seen in the popularity of patients finding and getting treatment from a primary physician of their own ethnic group. This is probably because these patients think that such a doctor will be able to understand them better and also because they are able to communicate in the same language and understand the patients in a better way. In short, heritage and culture plays a key role in making health decisions. To conclude, nursing has become one of the most challenging professions, requiring constant changes due to the evolving health care development with its increasingly diverse population. Cultural care should be administered comprehensively and should include the evaluation of the patient’s beliefs, cultural needs, and unique and different health care practices. A culturally sensitive and appropriate health care provider is essential to improve the quality of care and patients’ outcome.

The Aviation Industry The events of September the 11th coupled with a growing economic recession have created an extremely challenging environment for the airline industry.   Forecasts produced by the Civil Aviation Authority indicate that the situation may not improve for quite some time with passenger traffic not expected to fully recover in the next five years (Figure 1). Marketing Practices Product The product element of the marketing mix concerns offering the right product to the right target market.   The products on offer through the airline industry have changed significantly over the past twenty-five years. Flying, which at one point was exclusively for the wealthy, has become more accessible and today there are a large numbers of airlines that cater for even larger numbers of customers.   In order to compete in this environment airlines have invested significant amounts of money in distinguishing their products and services from their competitors. For Southwest Airlines, this has entailed differentiating their product through redesigning the service their provide to customers.   Although, on the surface, their â€Å"no frills† concept appears very simple, delivering it in a way that doesn’t negatively impact customer experience is somewhat of an art.   In order to successfully implement this business model Southwest airlines have invested significant amounts of money in understanding their customer needs and motivations and used this as the basis for their value proposition. Through researching their customer base they have been able to identify which services were not valued above price by the customer and have eradicated them, thus lowering their operating costs and passing these savings directly onto the customer.   In addition to that, the involvement and support of their staff is paramount.   This is achieved through the company culture, a family orientated set up which promotes teamwork and values employee’s opinions and suggestions for improvement.   Southwest Airlines have recognized that employee participation and support is critical to the achievement of their aspirations and have successfully build a team of 29,000 with the lowest turnover rate in the industry. Price Since the deregulation of the airline industry in 1978, the airline industry has become highly price sensitive and many customers will generally purchase from the most competitively priced airline, viewing separate company’s offerings as perfect substitutes.   In order to maximize the profit from each flight, many airlines operate a variable pricing approach that is based on the needs of individual customers.   This approach attempts to identify and separate those customers who are concerned about price from those who are willing to pay more in order to attain a seat on the flight. As well as partitioning flights into first, business and economy classes, airlines attempt to maximize their revenue by offering a mixture of full price and discounted tickets within these segments.   Using detailed information related to market trends, forecasts and seasonal variations the major airlines implement inventory management approaches that help to define the demand and subsequent price for each seat on the flight. More than 90 percent of the tickets sold by U.S. airlines are now discounted (Costello 2001) and in the last twenty years flight prices have dropped by approximately 75% (Miller, 2007). According to a renowned marketing strategist, David Aaker (2001), one of the ways in which companies can successfully compete in a price sensitive marketplace is to offer higher value to their customers.   This view is supported by many theorists, many of whom believe that the industry is currently â€Å"giving away† flights (Marketing Week, 2003, p.35).   This view however, is challenged by the success of low cost airlines such as Southwest (US), JetBlue and Ryanair (UK) who have redefined their value propositions by stripping down their services in order to offer rock bottom prices. In order to competitively price their offering Southwest Airlines focused on streamlining their operations.   The idea behind this was simple, by lowering their costs, Southwest could offer reduced prices to their customer base.   This was achieved by removing services that were not valued in the eyes of the customer, such as physical ticketing, amenity kits, onboard snacks and seat reservations.   The customers get what they pay for and pay for what they want. Place Airlines predominantly operate through two distribution systems; the ticket and the flight. The Ticket Historically ticket sales were conducted through travel agents and brokers who liaised with the customer on an airline’s behalf.   However, in recent years the growth in popularity of the internet as a medium through which flights can be booked has led to increased levels of direct relationships between the airline and the customer base during the ticketing stage.   Through interfacing directly with the customer many airlines have reduced their distribution costs by as much as 10% (Miller 2004) and have subsequently been better placed to compete on a price basis in the marketplace. The Flight Marketing practices relating to the flight itself have also seen changes in recent years.  Ã‚   Historically, the flight represented a direct relationship between the customer and the airline but the increasing trend towards inter-airline alliances such as Star (United Airlines, Virgin, BMI, Thai etc.) Oneworld (American Airlines, British Airways, Quantas etc.) and SkyTeam (Delta Air Lines, Air France, and AeroMexico) has transformed the distribution channel from direct to indirect with airlines placing trust in their competitors to service the customers appropriately. Although this may be perceived as a risky approach, the benefits gained from such agreements are of significance.   Through forming partnerships airlines can gain additional routes, marketing power and global presence.   Southwest Airlines have gone one step further in the design of their place strategy.  Ã‚   Through focussing of the short-haul domestic market in the US they have ensured that the average duration of their flights is less than one hour.   This increases their probability of meeting desired time schedules and subsequently directly improves customer satisfaction. Promotion One of the most popular marketing tools within the airline industry is the frequent flyer program.   Airlines reward loyal customers by giving them extras such as upgrades, additional luggage allowance, priority booking and access to business lounges.   Such programs are clearly very popular with approximately 25% of Americas belonging to at least one loyalty program. (Costello, 2001, p.B9). The customer experience itself represents another key area in which aviation companies strive to successfully promote their offerings.   Areas of the operation such as baggage turnaround, timeliness of flights and numbers of customer complaints are measured through Key Performance Indicators and communicated openly to customers and employees. The understanding here is that high service quality will lead to happier customers, higher sales and higher profits. (Czaplewski, Ferguson, Milliman, 2001, p.14-17). Southwest Airline’s latest promotional program is Ding, a real time notification system that informs their customers of the latest offers and developments.   The messages communicated to customers are carefully targeted and segmented and utilize SMS and email systems to deliver the communication directly to the right customer. Conclusion In order to be successful in the current market, airlines need to develop a deep understanding of their customer base.   Through understanding their customer’s motivations, hot buttons and unmet needs (Aaker, 2001) they can develop marketing practices which allow them to compete in this demanding environment. The market is seeing significant changes as companies develop different approaches to increasing their sales or lowering their costs and a carefully designed and implemented marketing mix is critical to success in this environment.
